Use p2ktools to change flex fersion. Use Motorola Bootscreen Replacer to change Ur bootscreen (the first picture when Ur phone turned on) and just replace the file named Cust~start_up in a/ folder to change the startup animation with Ur own.

Here you go, BootScreen Replacer (http://www.e398mod.com/content/view/117/28/), its very easy to use...
